The Problem
The search reopened after a recently hired finance leader exited within about a month. The client was clear that compensation was not the issue. The mismatch was operating style. The person interviewed as energetic and capable but did not perform as the same person once inside the company, and resisted work outside a narrow reading of finance, including cross-functional policy development.
That made the replacement brief harder than a standard finance search. The company needed technical depth in full-cycle accounting, GAAP reporting, forecasting, controls, tax, and audit oversight. It also needed someone willing to build policies, processes, SOPs, and reporting infrastructure from the ground up, and to work below the strategic level when the business required it.
The role carried additional complexity. Decision makers sat in the United States and abroad, the position was hybrid with some travel, and the person would partner across operations, HR, and procurement rather than staying inside a finance function.
A search like this fails twice if the second attempt screens on the same criteria as the first. The first hire cleared the technical bar. What had to change was how the operating environment was tested.
What ALAC Did
ALAC rebuilt the profile around the failure, then screened for the thing that had actually gone wrong.
Diagnosed the failure before defining the profile
Intake focused on what had happened with the previous hire rather than restating the job description. The conclusion was that the first search had optimized for finance credentials and interview presence, and had not tested willingness to operate hands-on inside ambiguity.
Targeted builders, not caretakers
The search moved from a conventional senior accounting leader toward finance operators who had built functions, systems, controls, and teams inside defense, manufacturing, government-contracting, startup, or international environments.
Screened on operating style explicitly
Because the first hire failed on adaptability rather than capability, operating environment became a stated screen rather than something inferred from a resume.
Raised the hard expectations early
International coordination and travel were surfaced during screening. One strong candidate withdrew on learning of the travel expectation, which is a far better outcome during screening than after an offer.
Managed the process across distributed decision makers
Interviews spanned U.S. leadership and international stakeholders. ALAC coordinated scheduling across travelling decision makers, debriefed candidates after each stage, and kept the slate warm while availability shifted.

The Result
ALAC delivered six senior finance leaders within 12 days of receiving the formal job description. Five of the six entered the client’s interview process, an 83 percent conversion from submission.
One ALAC candidate advanced to the final two and finished second. She brought more than twenty years in finance and accounting, recent finance leadership inside defense technology, ERP transformation, IPO readiness, M&A integration, controls, reporting, and global operations.
The candidate ultimately selected came through another channel, so this search did not result in an ALAC placement. The client closed the search by volunteering feedback on the quality of the slate and asking to continue the relationship on upcoming openings.

The Strategic Impact
For a seat that had already failed once, the search did two things that mattered beyond the hire itself. It proved the market contained finance leaders with the specific combination the business needed, defense technology exposure, manufacturing, ERP transformation, controls, international structure, and zero-to-one build experience. And it sharpened the definition of the role from a conventional finance executive to a builder.
A search that ends without a placement is still a search that de-risked a decision. The client evaluated two finalists rather than one, and made the selection against a real market benchmark instead of a single option.
The relationship continued. The client asked to work together on additional openings after the search closed.
What a Second-Attempt Search Has to Do Differently
The first hire cleared the technical bar and still failed inside a month. That shapes how the replacement search has to be run.
Screen the failure, not the job description
The brief was built around what had gone wrong the first time. Operating style became an explicit screen rather than something assumed from a strong resume.
Builders behave differently from caretakers
Candidates were evaluated on whether they had personally stood up functions, systems, and controls, not on whether they had managed a mature finance organization.
Hard expectations belong in screening
Travel and international coordination were raised early. The candidate who withdrew did so during screening rather than after an offer, which protected both sides.
Honest gaps in every brief
Each submission named what the client should validate. Five of six reaching interviews reflects screening done before submission, not a wide net.
